Abstract
การวิจัยครั้งนี้เป็นการวิจัยเชิงพรรณนา เพื่อศึกษา (1) ระดับพฤติกรรมผู้นำการเปลี่ยนแปลงของผู้บริหารการพยาบาล ความฉลาดทางอารมณ์ แรงจูงใจใฝ่สัมฤทธิและบรรยากาศองค์การพยาบาล (2) ความสัมพันธ์ระหว่างปัจจัยส่วนบุคคล ความฉลาดทางอารมณ์แรงจูงใจใฝ่สัมฤทธิ์บรรยากาศองค์การพยาบาลกับพฤติกรรมผู้นำการเปลี่ยนแปลง และ (3) ปัจจัยที่มีอิทธิพลต่อพฤติกรรมผู้นำการเปลี่ยนแปลงของผู้บริหารการพยาบาล โรงพยาบาลศูนย์ภาคใต้ สังกัดกระทรวงสาธารณสุข กลุ่มตัวอย่างเป็นผู้บริหารการพยาบาลที่มีระยะเวลาการปฏิบัติงานและดำรงตำแหน่งผู้บริหารการพยาบาลอย่างน้อย 1 ปีขึ้นไป จำนวน 172 คน จากประชากร 178 คน เครื่องมือที่ใช้เก็บรวบรวมข้อมูลแบบสอบถาม ซึ่งมี 5 ส่วน ได้แก่ แบบสอบถามปัจจัยส่วนบุคคล ความฉลาดทางอารมณ์แรงจูงใจใฝ่สัมฤทธิ์ บรรยากาศองค์การ และแบบสอบถามพฤติกรรมผู้นำการเปลี่ยนแปลงของผู้บริหารการพยาบาล ชึ่งแบบสอบถาม มีค่าความเที่ยง 0.81, 0.89, 0.94 และ 0.97 ตามลำดับ สถิติที่ใช้วิเคราะห์ข้อมูล ได้แก่ ความถี่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน ไคสแควร์ สัมประสิทธิสหสัมพันธ์แบบเพียร์สัน และการวิเคราะห์การถดถอยพหุคูณแบบเพิ่มตัวแปรเป็นขั้นตอน ผลการศึกษาพบว่า (1) พฤติกรรมผู้นำการเปลี่ยนแปลง ความฉลาดทางอารมณ์ แรงจูงใจใฝ่สัมฤทธิ์ บรรยากาศองค์การพยาบาลอยู่ในระดับสูง (2) ความฉลาดทางอารมณ์ แรงจูงใจใฝ่สัมฤทธิ์และบรรยากาศองค์การพยาบาล 6 ด้าน (ยกเว้นด้านประสิทธิผลในการเป็นผู้นำ) มีความสัมพันธ์ทางบวกระดับปานกลางกับพฤติกรรมผู้นำการเปลี่ยนแปลงของผู้นำบริหารการพยาบาลอย่างมีนัยสำคัญทางสถิติที่ระดับ .05 แต่ปัจจัยส่วนบุคคลและบรรยากาศองค์การด้านประสิทธิผลในการเป็นผู้นำไม่มีความสัมพันธ์กับพฤติกรรมผู้นำการเปลี่ยนแปลงของผู้บริหารการพยาบาล (3) ปัจจัยที่มีอิทธิพลต่อพฤติกรรมผู้นำการ
เปลี่ยนแปลงของผู้บริหารการพยาบาล คือ แรงจูงใจใฝ่สัมฤทธิ์ บรรยากาศองค์การพยาบาลด้านความอบอุ่น/สัมพันธภาพระหว่างผู้ร่วมงาน ด้านระบบและกระบวนการให้บริการ ด้านความภักดีต่อองค์การและความฉลาดทางอารมณ์ด้านความดี โดยร่วมกันพยากรณ์ได้ ร้อยละ 63.2 (R2 - .632)
The purposes of this descriptive study were: (1) to explore the level of transformational leadership behaviors of nursing administrators (TLBNA), emotional quotient (EQ), achievement motive and nursing organization climate in southern regional hospitals; (2) to investigate the relationship between personal factors of the subjects, EQ, achievement motive, nursing organizational climate and TLBNA; and (3) to construct predicted equation in the TLBNA in southern regional hospitals. The samples were 172 subjects from all at least one year 178 nursing administrators in southern regional hospitals. Research tool was questionnaires comprised 5 sections: (1) personal data of the subjects, (2) EQ, (3) achievement motivation, (4) nursing organization climate and (5) TLBNA. The reliability coefficients of were 0.81,0.89,0.94 and 0.97 respectively. Research data were analyzed by frequency, percentage, mean, standard deviation, Pearson Product Moment Correlation Coefficient, Chi-square and Stepwise Multiple Regression Analysis. The results of this study illustrated that (1) the mean score of TLBNA, EQ, achievement motive and nursing organizational climate in southern regional hospitals were rated at the high level, (2) EQ, achievement motive and nursing organizational climate (except the leader effectiveness) were significantly modurate positively level related to the TLBNA in southern regional hospitals (p<.05) whereas personal data and organizational climate in aspect of the leader effectiveness were not significantly related to the TLBNA, (3) the regression’s result indicated that the TLBNA was explained 63.2% (R2=0.632) by achievement motive, organizational climate in the aspect of warmth or interpersonal relationship, system and process of service, organizational commitment and EQ in the aspect of wellness.
