Abstract
การวิจัยครั้งนี้มีวัตถุประสงค์เพื่อศึกษา (1) ระดับความผูกพันต่อองค์กรของบุคลากรอู่ราชนาวีมหิดลอดุลยเดช กรมอู่ทหารเรือ (2) ปัจจัยที่ส่งผลต่อความผูกพันต่อองค์กรของบุคลากรอู่ราชนาวีมหิดลอดุลยเดช กรมอู่ทหารเรือ (3) แนวทางในการเสริมสร้างความผูกพันต่อองค์กรของบุคลากรอู่ราชนาวีมหิดลอดุลยเดช กรมอู่ทหารเรือ การวิจัยครั้งนี้ศึกษาจากกลุ่มตัวอย่างที่เป็นข้าราชการทหาร ลูกจ้างประจำ และ พนักงานราชการ สังกัดอู่ราชนาวีมหิดลอดุลยเดช กรมอู่ทหารเรือ จำนวน 267 คน จากทั้งหมด 805 คน เครื่องมือที่ใช้ในการวิจัย ได้แก่ แบบสอบถามที่สร้างขึ้นใหม่ โดยมีค่าความเชื่อมั่นเท่ากับ 0.92 สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ค่าความถี่ ค่าร้อยละ ค่าเฉลี่ย ค่าเบี่ยงเบนมาตรฐานและการวิเคราะห์ถดถอยพหุคูณ ผลการวิจัยพบว่า (1) ความผูกพันต่อองค์กรของบุคลากรลู่อู่ราชนาวีมหิดลอดุลยเดช กรมอู่ทหารเรือ อยู่ในระดับมาก ด้านที่มีค่าเฉลี่ยสูงสุดได้แก่ ด้านความพร้อมที่จะทุ่มเททำงานในนาม องค์กร รองลงมา ได้แก่ ด้านความตั้งใจจะคงความเป็นสมาชิกขององค์กร (2) ปัจจัยที่ส่งผลต่อความผูกพันต่อองค์กรของบุคลากรอู่ราชนาวีมหิดลอดุลยเดช กรมอู่ทหารเรือ มากที่สุด ได้แก่โครงสร้าง รองลงมาคือ ระบบ ผู้นำ และทักษะการปฎิบัติงาน ตามลำดับ ในส่วนของโครงสร้างประเด็นที่ส่งผลมากที่สุด ได้แก่ สายการบังคับบัญชา (3) แนวทางหลักในการเสริมสร้างความผูกพันต่อองค์กร ได้แก่ ด้านโครงสร้าง ควรส่งเสริมการประสานงานระหว่างหน่วยงานและกำหนดหน้าที่ความร้บผิดชอบอย่างชัดเจน ด้านระบบ ควรมีการจัดสรรงบประมาณเพื่อสามารถจัดหา
อุปกรณ์เครื่องมือเครื่องใช้ได้อย่างพอเพียง ด้านความเป็นผู้นำ ผู้บริหารควรส่งเสริมให้ผู้ใต้บังคับบัญชาพัฒนาตนเอง ด้านทักษะ ควรจัดให้มีการฝึกอบรมเพื่อแก้ปัญหาการขาดแคลนทักษะบางประเภท นอกจากนั้น ควรจัดให้มีกิจกรรมร่วมกันระหว่างหน่วยงานเพื่อสร้างเสริมความสามัคคีกลมเกลียว รวมทั้งควรจัดสวัสดิการและผลประโยชน์เกื้อกูลอย่างเพียงพอและสนองตอบความต้องการที่แท้จริงของบุคลากร
The purposes of this research were to study (1) level of organizational commitment of personnel in Mahidol Adulyadej Naval Dockyard, Royal Thai Naval Dockyard (2) factors affecting organizational commitment of personnel in Mahidol Adulyadej Naval Dockyard, Royal Thai Naval Dockyard (3) ways to enhance organizational commitment of personnel in Mahidol Adulyadej Naval Dockyard, Royal Thai Naval Dockyard Samples of 276 who were drawn from population of 805 comprised naval officers, employees and public service officials. Instrument used was questionnaire developed by researcher with 0.92 level of reliability. Statistical tools employed were frequency, percentage, mean, standard deviation and multiple regression analysis. The research findings were (1) organizational commitment of personnel of Mahidol Adulyadej Naval Dockyard, Royal Thai Naval Dockyard was in high level, the element with highest mean was the readiness to devote oneself to the organization, next was the intention to maintain organizational membership (2) factors most affected organizational commitment of personnel of Mahidol Adulyadej Naval Dockyard, Royal Thai Naval Dockyard was structure, next were system, leader and skills respectively; as for structure; factor most affected organizational commitment was chain of command (3) major guidelines to enhance organizational commitment were, on structure: coordination among units should be encouraged while responsibilities should be clearly determined, on system: more budget should be allocated so consequently sufficient equipment could be expected; on leader: superiors should encourage self-development among subordinates; on skills: training should be provided to solve problem of shortage of some particular skills. Moreover, internal co-activitics among units should be arranged together with get-together meeting so to enhance unity and cohesion; also, benefits and welfare should be sufficiently provided with response to personnel real needs.
