Abstract
การศึกษาครั้งนี้มีวัตถุประสงค์เพื่อ (1) ศึกษาระดับความผูกพันต่อองค์การของวิทยาลัยเทคโนโลยีสถาปัตย์นคร (2) เปรียบเทียบความผูกพันต่อองค์การของบุคลากรวิทยาลัยเทคโนโลยีสถาปัตย์นคร จําแนกตามคุณลักษณะส่วนบุคคล (3) เสนอแนะแนวทางการสร้างเสริมความผูกพันต่อองค์การของบุคลากรวิทยาลัยเทคโนโลยีสถาปัตย์นคร การศึกษาครั้งนี้เป็นการวิจัยเชิงสํารวจประชากรที่ใช้ในการศึกษาคือ บุคลากรของวิทยาลัยเทคโนโลยีสถาปัตย์นคร จํานวน 300 คน กำหนดขนาดกลุ่มตัวอย่างได้จํานวนทั้งสิ้น 171 คน ตามสูตรทาโร ยามาเน่ โดยใช้วิธีสุ่มตัวอย่างแบบชันภูมิ เครื่องมือที่ใช้ในการเก็บรวบรวมข้อมูลคือ แบบสอบถาม ซึ่งมีค่าความเชื่อมั่น ทางสถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ค่าร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน การทดสอบค่าที การ
ทดสอบความแปรปรวนทางเดียว และการทดสอบความแตกต่างเป็นรายคู่ด้วยวิธีผลต่างนัยสําคัญทางสถิติ ผลการศึกษาพบว่า (1) ความผูกพันต่อองค์การของวิทยาลัยเทคโนโลยีสถาปัตย์นครโดยภาพรวม อยู่ในระดับมากที่สุด เมื่อพิจารณารายด้านอยู่ในระดับมากที่สุดทั้ง 4 ด้าน โดยเรียงลําดับดังนี้ ด้านการยอมรับ ด้านความภาคภูมิใจ ด้านการทุ่มเทความสามารถ และด้านความตระหนักในหน้าที่ความรับผิดชอบ (2) ผลการเปรียบเทียบความผูกพันต่อองค์การของวิทยาลัยเทคโนโลยีสถาปัตย์นคร พบว่า บุคลากรของวิทยาลัยเทคโนโลยีสถาปัตย์นคร ที่มีเพศ อายุ สถานภาพการสมรส ระดับการศึกษา ตําแหน่งงาน ระยะเวลาในการปฏิบัติงาน
ไม่แตกต่างกันยกเว้นระดับรายได้ มีระดับความผูกพันต่อองค์การแตกต่างกัน อย่างมีนัยสําคัญทางสถิติที่ระดับ 0.05
และ (3) แนวทางการสร้างเสริมความผูกพันต่อองค์การของบุคลากรวิทยาลัยเทคโนโลยีสถาปัตย์นคร แต่ละด้าน พบว่า ด้านการยอมรับความเพิ่มสวัสดิการและค่าตอบแทนให้เหมาะสมกับสภาพเศรษฐกิจในปัจจุบัน ด้านความภาคภูมิใจควรส่งเสริมวัฒนธรรมการทํางานเป็นทีมและการบริการที่เป็นเลิศ ด้านการทุ่มเทความสามารถควรสนับสนุนให้เกิดเวทีการระดมความคิดเพื่อการพัฒนางาน และด้านความตระหนักในหน้าที่ความรับผิดชอบผู้บริหารระดับสูงควรประเมินการปฏิบัติงานตามผลงานอย่างเป็นรูปธรรมทั้งองค์การ
The purposes of this study were (1) to investigate the level of organizational commitment of employees at Satapat Nakhon Technological College, (2) to compare organizational commitment of employees at Satapat Nakhon Technological College, classified by personal characteristics, and (3) to propose guidelines to enhance organizational commitment of employees at Satapat Nakhon Technological College. The population of this survey research consisted of 300 personnel of Satapat Nakhon Technological College. The sample of 171 personnel were calculated by Taro Yamane formula and based on stratified random sampling method. The instrument used to collect data was a constructed questionnaire. The statistics used for data analysis were percentage, mean, standard deviation, t-test, one-way analysis of variance, and paired difference test with a statistical significance level. The study revealed that (1) the overall rating scale of organizational commitment of employees at Satapat Nakhon Technological College was at the highest level. Considering each aspect with highest level of mean scores were acceptability, pride, dedicated, and responsibility awareness respectively; (2) the comparison between organizational commitment of employees at Satapat Nakhon Technological College and personal characteristic revealed that no significant difference of gender, age, marital status, education level, job position, and duration of work were found. However, there were a significant level at 0.05 of income level on the organizational commitment of employees; and (3) the guidelines for enhancing organizational commitment of employees at Satapat Nakhon Technological College on each aspect indicated that on acceptability aspect welfare should be increased and compensation in proper with economic situation; on pride aspect, organizational culture should be encouraged to work in team and customer service excellence; on dedicated aspect should employees should be inspired to manage platform for brainstorming in order to increase potential development; and on responsibility awareness of executive manager aspect, the performance appraisal by applying result based management to the organization should be taken into consideration
