Abstract
การวิจัยครั้งนี้มีวัตถุประสงค์เพื่อ (1) ศึกษาระดับความผูกพันต่อองค์การของบุคลากรเทศบาลตำบลอ่าวลึกใต้ อำเภออ่าวลึก จังหวัดกระบี่ (2) เปรียบเทียบความผูกพันต่อองค์การของบุคลากรเทศบาลตำบลอ่าวลึกใต้ อำเภออ่าวลึก จังหวัดกระบี่ จำแนกตามประเภทบุคลากร (3) เสนอแนะแนวทางในการเสริมสร้างความผูกพันต่อองค์การของบุคลากรเทศบาลตำบลอ่าวลึกใต้ อำเภออ่าวลึก จังหวัดกระบี่ ประชากร คือ บุคลากรทั้งหมดของเทศบาลตำบลอ่าวลึกใต้ จำนวน 120 คน เครื่องมือที่ใช้ในการวิจัย คือ แบบสอบถาม สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ความถี่ ค่าร้อยละ ค่าเฉลี่ย ค่าเบี่ยงเบนมาตรฐาน การวิเคราะห์ความแปรปรวนทางเดียว การทดสอบความแตกต่างด้วยวิธีค่านัยสำคัญต่ำสุด ผลการศึกษา พบว่า (1) ความผูกพันต่อองค์กรของบุคลากรเทศบาลตำบลอ่าวลึกใต้ โดยภาพรวมอยู่ในระดับมาก (2) บุคลากรประเภทที่แตกต่างกันมีความผูกพันต่อองค์การแตกต่างกันอย่างมีนัยสำคัญทางสถิติที่ระดับ 0.05 โดยพบว่าพนักงานจ้างทั่วไปมีระดับความผูกพันต่อองค์การแตกต่างจากบุคลากรประเภทอื่น ๆ ในด้านความเต็มใจที่จะใช้ความพยายามอย่างเต็มความสามารถในการปฏิบัติงานเพื่อประโยชน์ขององค์การ (3) ข้อเสนอแนะแนวทางในการเสริมสร้างความผูกพันต่อองค์การของบุคลากรเทศบาลตำบลอ่าวลึกใต้ที่สำคัญ ได้แก่ ผู้บริหารเทศบาลควรให้ความสำคัญในเรื่องสวัสดิการและประโยชน์เกื้อกูลของบุคลากร เช่น เงินรางวัลประจำปี ค่าเช่าบ้าน ค่ารักษาพยาบาล ค่าการศึกษาบุตร ควรเปิดโอกาสให้บุคลากรของเทศบาลปฏิบัติงานที่หลากหลาย งานที่ต้องปฏิสัมพันธ์กับบุคคลภายนอก งานที่มีความโดดเด่นท้าท้าย รวมทั้งงานที่มีโอกาสเรียนรู้และเติบโต และควรให้บุคลากรทุกระดับชั้นเข้าไปมีส่วนร่วมในการกำหนดวิสัยทัศน์ พันธกิจ และเป้าหมายของเทศบาลตามแผนยุทธศาสตร์การพัฒนาเทศบาล
The objectives of this research were to (1) study organizational commitment level of personnel at Ao Luek Tai Sub-District Municipality, Ao Luek district, Krabi province (2) compare organizational commitment of personnel at Ao Luek Tai Sub-District Municipality, Ao Luek district, Krabi province by personnel type (3) recommend guidelines to enhance organizational commitment of personnel at Ao Luek Tai Sub-District Municipality, Ao Luek district, Krabi province. This was a study of whole population consisted of 120 personnel at Ao Luek Tai Sub-District Municipality. Instrument used was questionnaire. Statistical tools employed were frequency, percentage, mean, standard deviation, One-way Analysis of Variance, and LSD. Research results revealed that (1) organizational commitment of personnel at Ao Luek Tai Sub-District Municipality, in the overall view was at high level (2) different type of personnel had different organizational commitment level with 0.05 level of statistical significance, particularly personnel in general type had different commitment level from other types of personnel in willingness to exert full ability in their tasks for organization benefits (3) major recommendations were: the executives should emphasize the priority of personnel benefits and welfare such as bonus, house rent, medical expenses, child education; opportunities should be provided to personnel to perform varieties of tasks, tasks that needed social interactions, challenging tasks, tasks with chance to learn and grow, personnel in all levels should be allowed to participate in defining vision, mission, and goals in accordance with strategic development plan of Ao Luek Tai Sub-District Municipality.
