ปัจจัยที่มีอิทธิพลต่อความยึดมั่นผูกพันต่อองค์การของพยาบาลวิชาชีพโรงพยาบาลชุมชน ภาคตะวันออกเฉียงเหนือ

Abstract

การศึกษาครั้งนี้มีวัตถุประสงค์เพื่อ (1) ศึกษาความยึดมั่นผูกพันต่อองค์การของ พยาบาลวิชาชีพ โรงพยาบาลชุมชนภาคตะวันออกเฉียงเหนือ (2) ศึกษาคุณลักษณะส่วนบุคคลคุณลักษณะของงาน คุณลักษณะองค์การ และประสบการณ์การทำงานของพยาบาลวิชาชีพ โรงพยาบาลชุมชน ภาคตะวันออกเฉียงเหนือ และ (3) ศึกษาอิทธิพลของคุณลักษณะส่วนบุคคล คุณลักษณะของงาน คุณลักษณะองค์การ และประสบการณ์การทำงานต่อความยึดมั่นผูกพันต่อองค์การของพยาบาลวิชาชีพ โรงพยาบาลชุมชน ภาคตะวันออกเฉียงเหนือ กลุ่มตัวอย่าง คือ พยาบาลวิชาชีพระดับปฏิบัติการที่ปฏิบัติงานอย่างน้อย 1 ปี ในกลุ่มการพยาบาล โรงพยาบาลชุมชน ภาคตะวันออกเฉียงเหนือ จำนวน 376 คน ที่ได้จากการสุ่มตัวอย่างแบบแบ่งชั้น เครื่องมือที่ใช้ในการวิจัยเป็นแบบสอบถาม วิเคราะห์ข้อมูลด้วยการแจกแจงความถี่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน และการวิเคราะห์การถดถอยพหุคูณด้วยวิธีเลือกตัวแปรเข้าและออกทีละขั้น ผลการวิจัย พบว่า (1) กลุ่มตัวอย่างมีความยึดมั่นผูกพันต่อองค์การโดยรวมอยู่ใน ระดับสูง (2) กลุ่มตัวอย่างมีอายุเฉลี่ย 36.09 ปี มีการรับรู้คุณลักษณะของงานโดยรวม และคุณลักษณะองค์การด้านการกระจายอำานาจอยู่ในระดับสูง แต่มีการรับรู้ประสบการณ์การทำงาน โดยรวมอยู่ในระดับปานกลาง (3) คุณลักษณะส่วนบุคคล คุณลักษณะของงาน คุณลักษณะองค์การ และประสบการณ์การทำงาน มีอิทธิพลต่อความยึดมั่นผูกพันต่อองค์การโดยร่วมกันอธิบายความแปรปรวนของความยึดมั่นผูกพันต่อองค์การของกลุ่มตัวอย่างได้ ร้อยละ 52.4

The purposes of this study were: (1) to examine the organizational commitment of professional nurses at north-eastern community hospitals, (2) to study the personal characteristics, job characteristics, organizational characteristics, and work experience of professional nurses at north-eastern community hospitals, and (3) to explore the influence of personal characteristics, job characteristics, organizational characteristics, and work experience on the organizational commitment of professional nurses at north-eastern community hospitals. The sample of this study included 376 professional nurses who had worked at least 1 year at nursing departments in north-eastern community hospitals, and they were selected by the stratified random sampling technique. Questionnaires were used as research instruments. Data were analyzed by frequency, percentage, mean, standard deviation, and stepwise multiple regression analysis. The research findings were as follows: (1) professional nurses rated their organizational commitment at the high level, (2) the average age of the sample was 36.09 years, professional nurses rated their job characteristics and organizational characteristics in term of decentralization at the high level; while they rated their work experience at the moderate level, finally, (3) personal characteristics, job characteristics, organizational characteristics, and work experience had influenced organizational commitment. These predictors accounted for 52.4 %.
