ความสัมพันธ์ของปัจจัยทุนมนุษย์กับสมรรถนะของบุคลากร : กรณีศึกษาสถาบันบัณฑิตพัฒนศิลป์

Abstract

การวิจัยครั้งนี้มีวัตถุประสงค์เพื่อ (1) ศึกษาระดับสมรรถนะของบุคลากรสถาบัน บัณฑิตพัฒนศิลปึ (2) ศึกษาระดับปัจจัยทุนมนุษย์ในองค์การ (3) เปรียบเทียบระดับสมรรถนะของบุคลากรสถาบันบัณฑิตพัฒนศิลป์จำแนกตามปัจจัยส่วนบุคคล (4) ศึกษาความสัมพันธ์ของปัจจัย ทุนมนุษย์กับสมรรถนะของบุคลากรสถาบันบัณฑิตพัฒนศิลป์ กลุ่มตัวอย่างที่ใช้ในการวิจัย คือ บุคลากรสถาบันบัณฑิตพัฒนศิลป์ จำนวน 206 คน จากจำนวนประชากรทั้งสิ้น 425 คน เครื่องมือที่ใช้ในการวิจัยเป็นแบบสอบถาม สถิติที่ใช้วิเคราะห์ ข้อมูล ได้แก่ ค่าความถี่ ค่าร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน และสถิติเชิงอนุมาน การทดสอบค่าที การวิเคราะห์ความแปรปรวนแบบทางเดียว ค่าสัมประสิทธิสหสัมพันธ์ของ Pearson และทดสอบเป็นรายคู่ตามวิธีการของ เชฟเฟ่ (Scheffe’s) ผลการวิจัยพบว่า (1) ระดับสมรรถนะของบุคลากรสถาบันบัณฑิตพัฒนศิลป์ โดยรวมและรายด้านอยู่ในระดับมาก โดยที่ด้านแรงจูงใจ/เจตคติ มีค่าเฉลี่ยสูงสุด (2) ระดับปัจจัยทุนมนุษย์ของบุคลากรสถาบันบัณฑิตพัฒนศิลป์ โดยรวมอยู่ในระดับปานกลาง โดยที่ด้านการสร้างความผูกพันของผู้ปฏิบัติงาน มีค่าเฉลี่ยสูงสุด (3) เมื่อเปรียบเทียบระดับสมรรถนะของบุคลากรสถาบันบัณฑิตพัฒนศิลป์ จำแนกตามปัจจัยส่วนบุคคล ไม่พบความแตกต่างกันอย่างมีนัยสำคัญ ยกเว้นด้านที่เกี่ยวกับหน่วยงานที่สังกัดของบุคลากร เมื่อพิจารณาเป็นรายด้านของสมรรถนะของหน่วยงานที่สังกัด พบความแตกต่างกันด้านความรู้ ด้านทักษะ และด้านความคิดเห็นเกี่ยวกับตนเอง (4) ปัจจัยทุนมนุษย์ของบุคลากรสถาบันบัณฑิตพัฒนศิลป์มีความสัมพันธ์ในระดับปานกลาง ในทิศทางเดียวกัน กับสมรรถนะของบุคลากรสถาบันบัณฑิตพัฒนศิลป์อย่างมีนัยสำคัญทางสถิติที่ระดับ 0.01

The objectives of the study were (1) to study the competency level of employees at Bunditpatanasilpa Institute; (2) to examine the level of human capital factors; (3) to compare the competency level of employees at Bunditpatanasilpa Institute based on personal factors; and (4) to study the relationship between human capital factors and employees’ competency at Bunditpatanasilpa Institute. The total population was 425 employees of Bunditpatanasilpa Institute. The sample was 206 employees. The data was collected by using a questionnaire and was analyzed by using frequency, percentage, mean, standard deviation, t-Test, ANOVA and Scheffé's and Pearson correlation coefficient. The results showed that (1) overall the competency level of employees at Bunditpatanasilpa Institute was high and motivation/attitude was the highest average score; (2) overall the level of human capital factors of employees at Bunditpatanasilpa Institute was moderate and the engagement was the highest average score; (3) there was no significant importance of the competency level of employees at Bunditpatanasilpa Institute based on personal factors except the department aspect. However, knowledge, skills and self-concept were found differently; and (4) the human capital factors related moderately and the same direction to employees’ competency at Bunditpatanasilpa Institute at the statistical significance 0.01.
