Abstract
การวิจัยครั้งนี้มีวัตถุประสงค์เพื่อศึกษา (1) ระดับแรงจูงใจในการทำงานของข้าราชการธุรการ สำนักงานอัยการสูงสุดในส่วนกลาง (2) ปัจจัยที่มีผลต่อแรงจูงใจในการทำงานของข้าราชการธุรการ สำนักงานอัยการสูงสุดในส่วนกลาง และ (3) ปัญหาและเสนอแนะแนวทางเสริมสร้างแรงจูงใจในการทำงานของข้าราชการธุรการ สำนักงานอัยการสูงสุด ประชากร ได้แก่ ข้าราชการธุรการของสำนักงานอัยการสูงสุดในส่วนกลาง จำนวน 696 คน กลุ่มตัวอย่าง จำนวน 255 คน คำนวณจากสูตรของทาโร ยามาเน่ เครื่องมือที่ใช้ คือ แบบสอบถาม มีค่าความเชื่อมั่น เท่ากับ 0.962 สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ความถี่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน และการวิเคราะห์ถดถอยพหุคูณแบบขั้นตอน ผลการวิจัยพบว่า (1) ในภาพรวม ข้าราชการธุรการสำนักงานอัยการสูงสุดในส่วนกลาง มีระดับแรงจูงใจในการทำงาน ในระดับมาก โดยด้านความพยายามในการทำงาน มีค่าเฉลี่ยสูงสุด และด้านความมุ่งมั่นในการทำงาน มีค่าเฉลี่ยต่าสุด (2) ปัจจัยที่มีผลต่อแรงจูงใจ พบว่า ปัจจัยจูงใจด้านลักษณะงาน และปัจจัยสุขอนามัยด้านสัมพันธภาพกับเพื่อนร่วมงาน มีผลมากที่สุดต่อแรงจูงใจในการทำงาน (3) ปัญหาต่อแรงจูงใจในการทำงาน พบว่า ค่าตอบแทนและสวัสดิการที่ข้าราชการธุรการได้รับไม่เพียงพอกับการดำรงชีพในสถานการณ์ปัจจุบัน การมอบหมายงานไม่ตรงกับความรู้ ความสามารถ และตำแหน่งหน้าที่ของผู้ปฏิบัติงาน รวมทั้งการกำหนดแนวทางในการปฏิบัติงานและการพิจารณาความดีความชอบไม่ชัดเจน ข้อเสนอแนะได้แก่องค์กรควรกำหนดแนวทางในการพิจารณาความดีความชอบให้โปร่งใส ชัดเจน ให้ข้าราชการผู้ปฏิบัติเข้ามีส่วนร่วม มอบหมายงานให้ตรงกับความรู้ ความสามารถ จัดทำคู่มือการปฏิบัติงาน เพื่อให้การทำงานเป็นแนวทางเดียวกัน รวมทั้งจัดสวัสดิการเพิ่มเติม เช่น จัดรถรับส่ง ที่พักอาศัย
The purposes of this research were to study: (1) the level of work motivation of administrative personnel in the attorney general office in central area, (2) factors affecting work motivation of administrative personnel in the attorney general office in central area, and (3) problems and recommendations to enhance work motivation of administrative personnel in the attorney general office in central area. Population consisted of 696 administrative personnel in the attorney general office in central area. Samples of 255 were determined by Taro Yamane’s formula. Instrument used was questionnaire with reliability level at 0.962. Statistical tools employed were frequency, percentage, mean, standard deviation, and stepwise multiple regression analysis. Research results revealed that (1) in the overall view, work motivation of administrative personnel in the attorney general office in central area was in high level, with highest mean on work attempt and lowest mean on intention to work (2) as for factors affecting work motivation, it was found that, work itself from motivating factors and relationship with peers from hygiene factors affected work motivation of administrative personnel the most (3) problems were insufficient wages, salaries, and benefits to make a living in present situation, job assignment did not match the knowledge, ability, and position of the workers, also, performance appraisal was not performed in distinct manner; recommendations were: the organization should set up transparent guidelines in performance appraisal particularly should allow personnel participation in the process, delegation should be improved so to match job assignment with knowledge and abilities of those assigned, operational manual should be developed so consequently all jobs would be heading in the same direction, and also, more benefits such as transportation and accommodation should be provided.
