Abstract
การวิจัยในครั้งนี้มีวัตถุประสงค์เพื่อ 1) ศึกษาระดับสมรรถนะแรงงานไทยที่พึงประสงค์ของผู้บริหารชาวญี่ปุ่นในกลุ่มอุตสาหกรรมยานยนต์ นิคมอมตะซิตี้ ระยอง 2) จัดลำดับความสำคัญของสมรรถนะแรงงานไทยที่พึงประสงค์ของผู้บริหารชาวญี่ปุ่นในกลุ่มอุตสาหกรรมยานยนต์ นิคมอุตสาหกรรมอมตะซิตี้ ระยอง 3) เสนอแนะแนวทางการพัฒนาสมรรถนะแรงงานไทยในกลุ่มอุตสาหกรรมยานยนต์ให้ตอบสนองความต้องการของผู้บริหารชาวญี่ปุ่น การวิจัยครั้งนี้เป็นการวิจัยแบบผสมวิธี ประชากรที่ศึกษา คือ ผู้บริหารชาวญี่ปุ่นในกลุ่มอุตสาหกรรมยานยนต์ นิคมอุตสาหกรรมอมตะซิตี้ ระยอง จำนวน 39 คน โดยใช้เป็นกลุ่มตัวอย่างทั้งหมด เครื่องมือที่ใช้ในการวิจัย ได้แก่ แบบสัมภาษณ์ และแบบสอบถาม สถิติที่ใช้ในการวิเคราะห์ ได้แก่ ค่าความถี่ ค่าร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน การวิเคราะห์ข้อมูลเชิงคุณภาพใช้วิธีการอุปนัยและการจำแนกชนิดข้อมูลอย่างเป็นระบบ ผลการวิจัย พบว่า 1) ระดับสมรรถนะแรงงานที่พึงประสงค์ของผู้บริหารชาวญี่ปุ่นในกลุ่มอุตสาหกรรมยานยนต์ไทย โดยรวมอยู่ในระดับปานกลาง 2) สมรรถนะแรงงานไทยที่พึงประสงค์ของผู้บริหารชาวญี่ปุ่นในกลุ่มอุตสาหกรรมยานยนต์ อันดับแรก คือ ด้านความซื่อสัตย์ และมีทัศนคติที่ดีต่อหน้าที่และองค์กร รองลงมา คือ ด้านคุณภาพของชิ้นงาน และผลิตภัณฑ์ ด้านการปฏิบัติงาน ด้านประสิทธิภาพ และผลสำเร็จในการทำงาน ด้านความปลอดภัย อาชีวอนามัย และสภาพแวดล้อมในการทำงาน และอันดับสุดท้าย ด้านการสื่อสารและการนำเสนอ 3) แนวทางการพัฒนาสมรรถนะแรงงานไทยที่พึงประสงค์ของผู้บริหารชาวญี่ปุ่นในกลุ่มอุตสาหกรรมยานยนต์ที่สำคัญ ได้แก่ ควรจัดอบรมทบทวนและเปิดโอกาสให้ทดลองทำเพื่อฝึกฝนทักษะให้ดียิ่งขึ้น ควรฝึกฝนให้พนักงานเป็นผู้ที่ตรงต่อเวลา และการทำงานเป็นทีม ควรฝึกฝนให้พนักงานเข้าใจถึงกระบวนการทำงานอย่างแท้จริง และควรเปิดโอกาสให้มีส่วนร่วมแสดงความคิดเห็น การวิเคราะห์สาเหตุของปัญหา และการร่วมแก้ไขปัญหา
The objectives of this research were 1) To study for desired Thai labor competency of Japanese executives in automotive industry of Amata City Rayong industrial estate. 2) To prioritize desired Thai labor competency of Japanese executives in automotive industry of Amata City Rayong industrial estate. 3) To suggest how to improve Thai labor for automotive industry follow Japanese executives desired. This research was an integrated research by blending method. The population were Japanese executives in automotive industry of Amata City Rayong of 39 persons and all of them are sample group. The instrument of the research used were interview forms and questionnaires. The statistics used included frequency, percentage, mean and standard deviation. Qualitative data was analysed using induction method and data classified systematically. The results showed that 1) The Japanese executives in automotive industry of Amata City Rayong industrial estate were satisfied with Thai labor competencies in moderate level. 2) The prioritizer of Thai labor that Japanese executives desired were, the most were honest&attitude skills, in the second place were quality skills, in the third place were operation skills, in the forth place were efficiency&successful skills, in the fifth place were safety skills and the last place were presentation&communication skills. 3) Suggesting on how to improve competencies of Thai labor to desired by Japanese executive in automotive industry are re-training and trial for skills improve practicing, to emphasizing punctuality people, team work, clearly understanding for working process, opportunity to express opinion, root cause analysis and joining for making countermeasures.
